I'm curious if you have found any success in trying to maintain a specific shape given natural movement with promotions or attrition. Certainly you can hire in the direction of some shape (or away from a shape), but it seems like a challenge to necessarily reach or maintain a shape. Have you ever tried and found it to be reasonable to do? Or do you find the most utility in just knowing how to work with the team you have and guide decisions and helping you choose what level to look for when hiring?
